Abstract
  • Empowering leadership influences employees' behavior through empowerment and demonstration, while proactive personality represents an individual's tendency to take the initiative to change and take risks at work. This study examines the influence of empowered leadership and proactive personality on prosocial violations (PSRB) among employees in China's service sector. Although existing research focuses on the relationship between leadership or personality and employees' deviant behavior, there is still a lack of integrated research on how these two factors jointly affect PSRB. This study, based on TRA, examines how leadership behavior and personal tendencies jointly influence employees' willingness to violate formal organizational rules for the benefit of the organization or its stakeholders. The research results show that both empowered leadership (β = 0.286, p < 0.001) and proactive personality (β = 0.280, p < 0.001) have significant positive effects on PSRB. At the same time, the empowerment behavior of leaders will indirectly affect the attitudes and behaviors of their subordinates. Proactive employees are more likely to view an empowering environment as an opportunity to engage in constructive violations.
