Abstract
This study integrates the DeLone & McLean Information System Success Model (D&M ISS) and the Self - Determination Theory (SDT) to systematically analyze the influencing factors of nurses' job performance in public hospitals in Hunan Province. The research reveals that the system quality, information quality, and service quality of the Hospital Management Information System (HMIS) indirectly boost nurses' job performance by enhancing job satisfaction, and intrinsic motivation is a direct factor affecting nurses' job performance. Based on these findings, practical suggestions are put forward. In terms of optimizing hospital information systems, a user - centric approach should be adopted, and continuous training provided. The hospital should establish the incentive mechanism of intrinsic motivation. Organizational support can be enhanced through leadership building and mental health support. Additionally, policy and resource assurance, such as government investment and cross - departmental collaboration, are crucial. Future research could focus on comparing hospitals in different regions and exploring the potential impact of AI technology, like nursing robots, on nurses' job performance. This research aims to help hospitals construct a sustainable nurse performance management system, improve nursing care quality, and promote the long - term development of the healthcare industry.
