How Fit Matters: The Effects of Person-Organization and Person-Job Fit on Turnover Intention Through Work Engagement in The Gen Z Hotel Workforce

Abstract
  • The low retention rate, especially in sectors and industries with higher levels of employee mobility, persists as a profound challenge for companies. A thorough comprehension of the contributing factors to the low retention rate or high turnover intention can inform effective approaches to retaining a competent workforce. Accordingly, the present investigation seeks to assess the interplay among person-job fit (P-J fit), person-organisation fit (P-O fit), and turnover intention. Simultaneously, how work engagement mediated the aforementioned interaction was scrutinised. The target population was Generation Z or Gen Z hotel staff in Kota Kinabalu. Partial least squares structural equation modelling (PLS-SEM) was performed to analyse the data gathered from the target population. The current study uncovered a significant and negative influence of P-O fit on turnover intention, whereas a positive influence was observed from P-J fit. Simultaneously, the associations between P-J fit and turnover intention and between P-O fit and turnover intention were profoundly mediated by work engagement. Both P-J fit and P-O fit also substantially and favourably impacted work engagement. The findings contributed pertinent insights into the pertinent methods to align organisational objectives with employee goals and requirements, which could inform the development of retention approaches and effectively manage employees’ job expectations.
