Personality tests are increasingly utilised in hiring decisions as organisations aim to enhance productivity by aligning candidates’ personalities with job requirements. As such, validation is necessary to confirm the psychometric properties of the personality assessments used. This research evaluates the reliability and validity of the original version of NEO-IPIP-120 and its facets among Malaysian undergraduates from diverse ethnic backgrounds. A total of 26,055 undergraduates (M = 21.86, SD = 1.49), employed through purposive sampling completed the NEO-IPIP-120. Confirmatory factor analysis was conducted, employing the robust maximum likelihood estimator. The CFA results demonstrated a strong model fit for all personality facets across all ethnic groups, but several facets exhibited low CR values, indicating reliability issues. In conclusion, the English NEO-IPIP-120 scale demonstrates good construct validity for evaluating personality traits among Malaysian undergraduates across various ethnic backgrounds, and with continuous research on reliability, the scale can better enhance its credibility and suitability to be utilised among undergraduates in Malaysia, ultimately aid in accurate hiring process for organisations.
